How we helped a mid-market firm successfully grow through virtual recruiting department VRD™ and consulting services.

 

Overview

Our client, a leader in the Outdoor lifestyle industry, recognized a unique competitive opportunity existed with a Digital Integration of their product set. To accomplish this, they needed to completely overhaul their Sales and Marketing departments, and make strategic changes in areas of Operations, Finance, and Supply Chain. Implementation of these changes would require significant workforce transition, selective impact hiring, and changes to the way their business was run.

Talent Orchard was selected to carry out an organizational assessment, design a new functional organization, and create then execute the talent acquisition strategy.

Results

Talent Orchard conducted a thorough assessment of the current state of the company to develop the “As Is” state and worked closely with leadership to define the desired state and a create gap analysis. From there, we worked collaboratively to define a new organization and design a functional hierarchy that aligned with its new customer centric and digital directed structure.

We identified process improvements, technology enhancements, and holes within the human capital of the company, and then worked together with the leadership team to develop a road map for an 18 month corporate transformation.

Finally, we developed extremely detailed profiles for each critical path hire that included immediate and long-term objectives aligned with the corporate vision. We also developed a compelling employee value proposition, and went to market to find the talent needed.

The project, which is still underway, promises to transform the company and distance itself from the competition. How our approach provided crucial time sensitive resource bandwidth to support a Federal IT Contractor RFP response in under one week.

 

Overview

Our client, a fast growth Federal IT Consulting firm, was well placed to win a competitive RFP with a Federal Agency for work they had done previously. When the bid was released, it included a new contractual requirement that any responses to the RFP must include the names and bios of the resources the bidder expected to place in certain key leadership positions. There was a further requirement to include a commitment to do everything possible to deliver on those resources if awarded the work. This was an unexpected request that put our client in a difficult situation, as they had planned to win on capability and staff after award.

To meet this objective our client needed to identify six very technical Cyber Security resources with Top Secret clearances, interview them, and get a commitment for them to be included in the bid. And they had just six weeks including the December holiday period.

The client turned to Talent Orchard for help.

Results

We leveraged our deep experience responding to fast turnaround Federal proposals and IDIQ task orders to cut to the critical path. We are highly networked within the Cleared community and understand the Cyber Security skill set, therefore our tiger team was able to spring into action immediately.

Following our structured approach, we held a detailed kick-off call with the client, where learned everything we could about the project, the jobs, and the client so that we could build a compelling candidate narrative and value proposition. We learned which firms were hands-off as they were part of the bid team, and which might be ideal targets for direct sourcing. We set expectations with the client for the responsiveness we would need, and armed with 150 hours of work time we dug in.

In just one week, the Talent Orchard Team submitted 11 qualified candidates with the necessary Top Secret clearances who were willing to be named on the bid. 9 candidates were interviewed, with 3 offered positions on the project, and several others were hired for other projects. In fact, our response time was so fast that the first candidate was submitted within 24 hours of the project kick off. As a direct result of our work, the client was able to submit a qualifying bid that included coverage for the key positions.

How we helped a regional business bank fulfill its expansion plans to overcome time sensitive challenges and find hidden talent.

 

OVERVIEW

A publicly traded regional bank with $3.5 Billion in assets under management was expanding into a neighboring State. They needed experienced business bankers for their new branches. The bank had attempted yet failed to fill positions at three high profile branches and time was limited as they were opening in a few months.

The bank engaged Talent Orchard on a two month project to specifically target active and experienced business bankers. They focused specifically on bankers working for a select group of competitors who were most likely to transition to the client’s model and bring quality client relationships. The client only wanted bankers from within the target market and from very specific institutions, most of whom were not actively pursuing new jobs.

Talent Orchard deployed our structured methodology to assess the business need and viability of the approach. We then developed our go-to-market and sourcing plan, deployed experienced resources into the field to directly identify and solicit the very targeted audience. We managed the entire process by reporting, continuous communication, and delivering market intelligence to the client.

RESULTS

The Talent Orchard team had to develop creative approaches and make cold calls to identify the required business bankers as they were all passive candidates with limited social media presence. Through persistence and hard work, the team was able to:

  • Surface and engage with business bankers from all of the target competitors
  • Provide feedback to our client regarding both the perception of their firm as well as information on the local markets they were entering
  • Deliver a group of candidates that would never have surfaced through traditional “post and pray” or expensive search agency recruiting

In a two month period, Talent Orchard was able to source, screen, and submit multiple passive candidates from the target competitors. This resulted in 5 people completing the interview process and receiving offers and 3 of those individuals accepting positions, thereby achieving the project objective.

The client recognized this result would have been impossible without the high-touch efforts of the Talent Orchard Team, and that probably none of the people they hired would have even entered the process if not for the direct recruiting.

The client was able to launch its regional expansion strategy led by Business Bankers who knew the local market and who came with an established network of prospective clients. In the last quarter the client reported record earnings with annual net income growth of 33% and loan growth or 18%.

Our client is a world renowned global brand – one of the “Big Four” Accounting and Tax firms and one of the world’s largest technology consultancies . With over 150,000 employees worldwide and FY 2013 revenues in excess of $23 Billion, it is a massive firm experiencing double digit growth.

Our client is faced with major recruiting challenges globally, owing to a combination of key talent scarcity and their sheer volume of hiring activity. US recruiting within their industry is fiercely competitive. Starting in 2012, the US division needed to expand its hiring rapidly as commercial clients began to emerge from the global recession and seek technology assistance.

Our client’s recruiting leadership determined the best approach would be a combination of core salaried recruiting leadership and staff, offshore volume/low cost search for certain positions, and to partner with a RPO vendor in the US able to aggressively source for the most challenging positions. This approach allowed the firm to gain flexibility in its staffing footprint while ensuring standards of quality are maintained.

How we augmented the in-house recruiting team of a multi-billion dollar Federal Systems Integrator to reduce talent acquisition cycle times.

 

Overview

Our client is a large Systems Integration firm with almost all its business being conducted with the US Federal Government. Initially our client was faced with three intersecting challenges:

  • Financial pressure to operate recruiting support with minimal waste despite an unpredictable demand cycle driven by contract awards
  • Extreme talent scarcity in key roles through a combination of high demand skills and high levels of government clearance required to perform the work
  • A changing Federal contracting climate leading to shorter timelines from contract award to expected delivery, highlighted by the preference for awarding large Multiple Award contracts to several companies, followed by a raft of competitive bid task orders

To help mitigate these challenges, the firm decided to partially outsource recruiting support to focus on passive candidate sourcing to compress time to hire cycles and allow for better proposal and task order support while injecting greater resource scale flexibility. Talent Orchard was selected for the project following an RFP process.

Results

Talent Orchard deployed an expert team of experienced public sector recruiters and established a SLA with options to scale support to demand. We partnered with the client to create a pro-active sourcing team managed by an SRA resource but staffed from Talent Orchard to create multiple talent pools for hard to find resources. We also became the “go to” resources for market intelligence gathering, identification of key incumbent resources on engagements being bid and “bid as key” proposal resource search.

As a direct result of the engagement, the client’s core recruiting function was able to better support major large scale proposals, build pools of pre-qualified talent for key positions, and even utilize candidates that had applied in the past for positions but were now resurrected.

By reducing time-to-accept by 11 days, the partnership generated more revenue than the cost of the support contract within one year, and enabled the firm to successfully bid on projects that otherwise would have been hard to win.

Talent Orchard’s impact included the following examples;

  • In a three week spell we submitted 75 Intelligence Analysts with TS/SCI resulting in 19 offers.
  • In response to a rapid IDIQ Task Order for a critical new award we delivered 84 candidates in just a few weeks leading to 19 offers and 13 hires.
  • In support of the largest program under management at the client we supported a rapid upgrade to talent on the assignment following a critical contract review and became the “sourcing engine” that contributed to a reduction of open positions on the engagement from over 40 to zero.
  • Over the period of performance Talent Orchard hired multiple SME’s in areas including; Cyber Security, Federal Health, Intelligence, Defense, Federal Finance and Environmental Protection.
